Chapter 2: Self Assesments
There is a saying in business that you cannot improve what you do not measure. The same is true of individuals.
Based on on-line self-assessments, reviewing past corporate performance reviews, and introspection I have come to some conclusions about my current strengths and weaknesses as they relate to my professional ambitions. Based on the competency descriptions in chapter one, some of the competencies could be listed in both strengths and improvement areas. I realized through this exercise that within each competency there are several traits and skills that come into play. I may possess strong skills within a competency and need to improve other skills within the same competency. This makes sense because a defined strength or weaknesses within a competency does not have to be binary; rather there is a gradual scale between the two.
Current strengths include:
· Willingness to learn and grow. This strength helps me towards my aspirations because it aligns with the Learning on the Fly and Keeping Up with Technological trends competencies. It is also the foundation of building on strengths and (at least) neutralizing weaknesses of all other competencies. Being a naturally curious person and passionate about learning is the first step toward continuous improvement. Learning is important lifelong pursuit both personally and professionally. I consider myself an agent of change and a little bit of a risk taker. Challenging the status quo and looking at new and old challenges through many different lenses can help a team or organization break through stubborn problems.
· Integrity. This strength is going to help me towards my aspirations because it aligns with the competencies of Integrity and Trust, Leading Teams, and Interpersonal Savvy. There is nothing more sacred to me than my integrity and trust others have in me. It takes a lifetime to earn others’ trust by being consistently honest and not intentionally doing wrong to others. It also means being honest with yourself, which is sometimes more difficult. Having integrity and earning the trust of others is one of the foundations any personal relationship, without it no one is willing to fully support a leader because of suspicion that they may be harmed.
· Strategic Thinking. This strength is going to help me towards my aspirations because it aligns with the competencies of Strategy and Planning, and Managerial Courage. In my professional life I have discovered an aptitude for thinking strategically. I enjoy distilling different factors and trends into possible future states and contemplating different scenarios. In today’s world economy certain markets, e.g. data center business, the pace of change is accelerating. Strategy is a necessary component to outmaneuvering competition and creating advantage in the market place.
· Decision making. This strength is going to help me towards my aspirations because it aligns with the competencies of Decisiveness and Dealing with Ambiguity. It also supports Sizing up People and Drive for Results. I have the willingness and ability to make quick and accurate decisions (most of the time). I first saw the value of this skill in the military, during training as a Non Commissioned Officer. The training tests students on how to determine relevant and irrelevant information and make quick decisions under very stressful conditions; i.e. while being sleep deprived and underfed. Making a decision takes self-confidence and the ability to analyze data and appreciate circumstances around an opportunity or problem. Self-confidence can come from having a robust process and experience based on reflecting on past results and learning from success and mistakes.
· Drive for Results. This strength is going to help me towards my aspirations because it aligns with the competency of Drive for Results and supports Measuring and Managing work. Everyone works best when they have a written goal and planned milestones. It helps people keep their focus by being reminded of the target. I become uneasy if I feel I am falling behind in progress in achieving any of my most important goals. This is true in both my professional and personal life. I prefer to leverage a team collaborative approach when the situation allows.
· Tact and Diplomacy. This strength is going to help me towards my aspirations because it aligns with the competencies of Interpersonal Savvy and Managerial Courage. I believe in the old adage that ‘you can catch more flies with honey rather than vinegar’. Most people want to be treated honestly, fairly and with respect. In any situation there is an opportunity to approach people in multiple ways depending on their personality, biases, and mood. This does not mean being a pushover when some else is being aggressive or challenging. On the contrary, if you believe in a cause, point of view, etc. it is important to remain firm in your conviction. The tone of voice and body language carries more meaning to people than the words that are actually spoken.
· Analytical Thinking. This strength is going to help me towards my aspirations because it aligns with the competencies of Strategy and Planning, Business Acumen, Dealing with Ambiguity and Decisiveness. When faced with an issue I always try to look for data surrounding root cause. Similarly when asked a question I try to understand the origin and background to give a more relevant answer. I use analytical thinking to strip away emotions that could otherwise cloud judgment. This is of course more applicable to the business world than some personal relationships
· Creativity. This strength is going to help me towards my aspirations because it aligns with the competencies of Strategy and Planning and Decisiveness. The business world always finds new challenges to put in front of leaders. Many of these challenges are new and there is no precedent solution. Additionally, in many cases it is good to disrupt even seemingly working processes to search for better ways of doing things. If we did not use creativity to develop better ways to do things, I would be doing this report on a typewriter or in DOS!
· Leading teams. This strength is going to help me towards my aspirations because it aligns with the competencies of Drive for results. Very few, if any, major business breakthroughs are accomplished by a single individual acting alone. In order for teams to be successful each team member must understand and buy into the mission of the team and understand how their contribution matters against the end result. Other competencies are used in order to make this strength possible, such as Interpersonal Savvy, Sizing People up, and Managing and Measuring work.
· Coaching. This strength is going to help me towards my aspirations because it aligns with the competency of Developing Reports and Motivating Others. Most individuals in the work environment want acknowledgement their work matters and have the opportunity to learn new skills or improve the skill they already have. When done properly coaching is a great way to build on the strengths and neutralize deficiencies to improve work output of an individual or group.
· Functional knowledge of Sales and Marketing. This strength is going to help me towards my aspirations because it aligns with the Business Acumen competency. All except the first few years of my career have been spent in sales and marketing. I have been successful in sales, channel management, sales management and product management. This career path has helped me develop skills in listening, finding solutions, negotiation, understanding what motivates people, writing marketing requirements for R&D teams, developing value propositions, etc. There are always opportunities to improve with any skill or competency. These abilities transfer very nicely to all aspects of career and life, whether you are negotiating with a wife, trying to motivate children, or sell an idea to a neighbor that his children should not hold a block party when they are away.
Current areas for improvement
· Functional knowledge corporate financial systems. This area for improvement can prevent me from achieving my aspirations because it works against the Business Acumen competency. Within the companies I have worked for General Managers and Presidents; these leaders have complete understanding of their financial systems. This makes sense because their decisions directly impact the revenue and earnings of a company. Finance is a fundamental component of how all businesses are run. Understanding how to leverage company debt and equity and being able to choose initiative with the best return on investment through the use of tools beyond basic understanding and definitions.
· Functional knowledge of Supply Chains and Operations. This area for improvement can prevent me from achieving my aspirations because it works against the Business Acumen competency. Similar to financial systems, leaders must understand how and why their companies produce goods and services. Optimizing and improving business operations enables leaders to control their costs which has a direct effect on earnings and at times is in their control more than revenue generation.
· Enthusiasm. This area for improvement can prevent me from achieving my aspirations because it works against the competencies of Motivating Others, potentially Leading Teams. Most people feed off leaders with high energy and enthusiasm. No one wants to follow a leader who is normally depressed and in despair. Showing enthusiasm for what you believe in is an important component to selling your ideas and building a positive reputation. My manner is usually in-between, very matter of fact, more conversational and not showing too much emotion.
· Understanding business use of social media. This area for improvement can prevent me from achieving my aspirations because it works against the competencies of Keeping Current with Technological Trends and potentially Interpersonal Savvy. Reaching many of today’s consumers of information requires being able to master the new media. Trade Shows and print ads are losing ground to web banners, social media, blogs, etc. Our surveys have shown that as new ‘young’ workers come into the workforce this trend will continue. I have not made the time to understand and master these forms of communication (there is a bit of privacy concern in there as well).
· Communicating disagreement or bad news upwards. This area for improvement can prevent me from achieving my aspirations because it works against the Managerial Courage competency. There is also a potential perceived impact to the Integrity and Trust, Interpersonal Savvy, and Drive for Results competencies. In any position appropriately open and clear communication with co-workers is critical. Open communication may even be more important to make sure goals do not become unrealistic. In the past I worked for organizations that would ‘shoot the messenger’.
I have come to realize that by not fully disclosing information it could be seen as dishonest or not-competent. Communication upwards needs to be different from other communication. Typically the message has to be more succinct, data driven, and clear than when communicating with peers or subordinates. Of Course the style of communication has to match the receiver’s preferred style.
· Networking and building my brand. This area for improvement can prevent me from achieving my aspirations because it works against the Organizational Agility competency within the company and could negatively affect Drive for Results competency by inhibiting opportunities. There are two aspects to this weakness I find challenging. First is that I am a fairy humble person. I try to let my actions and results speak for themselves. Over time I have found that this is not always the best way to get noticed or promoted. A bit of self-promotion is required. Second, I find it easy to get along with and converse with people, however breaking the ice is difficult for me. Perhaps the most challenging situation is when I try to break into a group of people who know each other and are carrying on a conversation. When these two things are mixed it becomes difficult for my good work to be widely known.
· Sensitivity to others / charisma. This area for improvement can prevent me from achieving my aspirations because it works against the Interpersonal Savvy, Developing Others, Integrity and Trust competencies. Sometimes I overuse my analytical thinking and drive for results which can make me unsympathetic to others situations. I do not find it hard to empathize with people when I want to, there are times when I can be too focused on the task at hand and forget to consider emotions when working with people. This could have an impact on my relationships and trust people have in me if they think I am heartless and want to burn them out to get the job done. It also makes it more difficult to coach subordinates if they feel a manager does not truly have their best interests at heart.
· Understanding complex principles of Real Estate Investing. This area for improvement can prevent me from achieving my aspirations because it works against the Business Acumen competency. I have tried a limited amount of real estate investing; years ago rented out a former residence after moving, and have read many books on the subject. I have determined that I know enough to get myself into trouble. I understand there are myriad of ways to consummate a real estate deal: foreclosures, tax sales, short sales and just as many ways to secure funding without using your own money. Each state has different laws governing how these transactions must be completed. Having just moved to NC, I need to educate myself on how to find the right opportunities for my situation and how to engineer the transaction.
